    • Abstract:
      To date there is limited research on organization-based self-esteem (OBSE) within the higher education environment and none that explores differences in subgroup work identity and self-esteem. This quantitative study addresses that gap by investigating multiple subgroups---faculty, staff, and administrators---and the differences in OBSE among them. Through ANOVAs and factor analyses of 250 survey respondents across five small, Catholic liberal arts institutions, this study suggests self-esteem imbalances among employee subgroups and calls into question long-established norms---both in higher education and in OBSE research. In addition to probing the stand-alone nature of the OBSE construct, results point to subgroup inequities in perceived value that can lead to reduced engagement, commitment, and positive organizational behaviors. This system-wide view of self-esteem among subgroups challenges academic organizations to reflect on processes and cultural norms that may be impacting morale and collaboration.
